		<title>When Employees No Longer Feel Safe to Speak Up</title>

			<h1><strong data-start="327" data-end="351">Psychological safety</strong> problems in workplaces rarely begin with dramatic incidents.</h1>
<p>They begin quietly.</p>
<p>An employee stops raising concerns in meetings.<br />
A team member withdraws from conversations.<br />
Someone starts second-guessing whether it is safe to ask a question.<br />
A resignation arrives with little explanation and only later does the fuller story emerge.</p>
<p>By the time leaders become aware that morale is low or trust has broken down, the culture has often been shifting beneath the surface for quite some time.</p>
<p>One of the clearest signs of an unhealthy workplace culture is not conflict itself — it is silence.</p>
<p>When employees no longer believe they can safely raise concerns, challenge unfairness, admit mistakes, or disagree respectfully, people begin adapting emotionally just to get through the workday.</p>
<h2>This can look like:</h2>
<ul>
<li>avoiding certain people or conversations</li>
<li>withdrawing from collaboration</li>
<li>becoming overly cautious</li>
<li>emotional shutdown</li>
<li>increased anxiety</li>
<li>quiet disengagement</li>
<li>or simply “keeping your head down”</li>
</ul>
<p>Interestingly, productivity can sometimes continue for a while despite this. Teams may still meet deadlines, complete operational tasks and appear functional on the surface. But underneath, trust is slowly eroding.</p>
<p>And trust is one of the most important foundations of sustainable performance. Research by Google’s Project Aristotle found that <a href="https://rework.withgoogle.com/intl/en/guides/understand-team-effectiveness"><strong data-start="1443" data-end="1467">psychological safety</strong> </a>was one of the strongest predictors of effective teams.</p>
<h2>Workplace culture is shaped far less by policies on paper than by daily leadership behaviour:</h2>
<ul>
<li>how concerns are handled</li>
<li>whether boundaries are applied consistently</li>
<li>whether people feel respected</li>
<li>and whether employees believe leadership will act fairly when issues are raised</li>
</ul>
<p>When employees begin to believe that certain individuals are untouchable, protected, or above accountability, psychological safety starts to weaken. Even the perception of favouritism or inconsistent treatment can create tension across a team.</p>
<p>People pay attention to far more than leaders realise.</p>
<p>They notice:</p>
<ul>
<li>whose opinion matters</li>
<li>who gets protected</li>
<li>whose behaviour is overlooked</li>
<li>and whether speaking up changes anything at all</li>
</ul>
<p>Healthy leadership is not about creating fear, control or emotional dependency within a team. It is about creating enough clarity, fairness and trust that people can do their work without constantly managing the emotional environment around them.</p>
<p>This does not mean workplaces should avoid difficult conversations or accountability. In fact, psychologically safe cultures are often the ones most capable of having honest conversations well.</p>
<h2>But there is a difference between accountability and intimidation.</h2>
<p>The <a href="https://hohr.co.za/hr-consulting-services/team-performance/">strongest workplace cultures</a> are not built through fear-based leadership. They are built through:</p>
<ul>
<li>consistency</li>
<li>communication</li>
<li>emotional maturity</li>
<li>healthy boundaries</li>
<li>fairness</li>
<li>and trust over time</li>
</ul>
<p>Leaders also need to recognise that <a href="https://hohr.co.za/contact/">culture issues</a> rarely stay isolated. When employees feel unsafe, unsupported or unheard for long enough, the effects often spread:</p>
<ul>
<li>morale decreases</li>
<li>collaboration weakens</li>
<li>conflict increases</li>
<li>good employees leave</li>
<li>and disengagement quietly becomes normalised</li>
</ul>
<p>Many organisations wait until resignations or formal grievances appear before taking culture concerns seriously. But by then, employees have often been carrying the emotional weight of the environment for months — sometimes years.</p>
<p>Creating a <a href="https://hohr.co.za/hr-consulting-services/hr-advisory/">healthy workplace culture</a> does not require perfection.</p>
<p>It requires leaders who are willing to listen, reflect, address concerns fairly, and understand that people experience workplace culture through daily interactions — not just company values written on a wall.</p>
<p>A respectful, psychologically safe workplace is not only better for people.</p>
<h2>It is also better for long-term team performance, retention and trust.</h2>

			<p>What role does workspace design play in culture creation and employee engagement you may ask? A <a href="https://info.steelcase.com/global-employee-engagement-workplace-comparison?hsCtaTracking=64b2e990-fe53-47b0-84c5-42b9ec4761c8%7C2ac82bcc-6c1b-4edc-b310-f04eee676223#key-finding-2">Global study</a> found that a strong correlation exists between high workplace satisfaction and high employee engagement, with employees who have greater control over their physical workplace – including access to private spaces – also reporting the highest engagement levels. The findings prove that employers could be missing a trick when it comes to planning their employee engagement strategies.</p>
<p>This is because, consistently, the most engaged workers were those who had more control over their work experience, including the ability to concentrate easily and work in teams without disruption.  Workers who can choose where they want to work in the office, based on the task at hand are much more engaged in the work they do.</p>
<p>Employee <a href="https://hohr.co.za/personal-development-initiative-with-wise-worx-warriors/">well-being </a>and engagement feature on the top of our list of priorities at Hands-on Human Resources alongside compliance. Prior to the COVID-19 pandemic organizations were considering workspace restructuring and re-designing for various reasons such as business acquisitions,  updating furnishings, and ensuring their workplaces are compliant with statutory labour laws.</p>
<p>&nbsp;</p>
<p>Since the COVID-19 pandemic most organizations, even those with traditional workplace cultures have directed employees to work remotely in an effort to keep employees healthy and slow the spread of the virus and some have implemented permanent WFH (working from home) policies and shaping productive and engaging workplace cultures.</p>
<p><strong>Prior to the COVID-19 pandemic, these might have been some scenarios you were faced with to consider a change or improvement to your workspace layout and or office design:</strong></p>
<ul>
<li>Re-structuring your organization after a merger or acquisition leaves you to get your head around HOW and WHERE your new employees are going to be allocated working space and at the same time ensure they are highly engaged;</li>
<li>The current layout of workspaces is impractical and not proving the most productive space;</li>
<li>Your boardroom is looking a little drab;</li>
<li>Your reception is stuck in the ’80s;</li>
<li>Strategizing what you can do to create space for mindfulness;</li>
<li>Need to accommodate people with <a href="http://www.labour.gov.za/DocumentCenter/Code%20of%20Good%20Practice/Employment%20Equity/Code%20of%20Good%20Practice%20on%20Key%20Aspects%20on%20the%20Employment%20of%20People%20with%20Disabilities.pdf">disabilities in your workplace;</a></li>
<li>Need to address the ergonomic risks that may impair overall system performance and well-being in your workplace, and ensure your practices are aligned with the <a href="https://www.gov.za/sites/default/files/gcis_document/201912/42894rg10177gon1589.pdf">Ergonomics Regulations, 2019 published in the Occupational Health and Safety Act;</a></li>
<li>You don&#8217;t have a private space where breastfeeding Moms can take their breastfeeding breaks to express breast milk, in compliance with the <a href="http://www.labour.gov.za/DocumentCenter/Code%20of%20Good%20Practice/Basic%20Condition/Code%20of%20Good%20Practice%20Basic%20Conditions%20of%20Employment%20and%20Pregnancy.pdf">Code of Good Practice on the Protection of Employees during Pregnancy and after the Birth of a Child (which forms part of the Codes of the BCEA).</a></li>
</ul>
<p>Practical, and aesthetically pleasing workspaces do have a positive impact on productivity levels, and employee engagement, and if you incorporate the health and safety compliance aspects surrounding workplace ergonomics you can’t go wrong.</p>
<p>It is impossible to predict the long-term implications that COVID has brought to the world of work, one outcome is that leaders will appreciate the value of allowing freedom of choice as to where employees operate from and adopt <a href="https://hohr.co.za/working-remotely-is-our-new-reality-remote-policy-development/">WFH</a> on a permanent basis combined with some face-to-face interaction at a collaborative space to touch base with the team and fulfill our human need for socializing.</p>

			<p>A <a href="https://www.gallup.com/workplace/236561/employees-strengths-outperform-don.aspx">Gallup</a> analysis reveals that people who use their strengths every day are three times more likely to report having an excellent quality of life, six times more likely to be engaged at work, 8% more productive, and 15% less likely to quit their jobs. Often employees find themselves stuck, unfulfilled in their roles, and are merely functioning on autopilot. Their only motivation to present themselves at work every day is to collect that monthly paycheck, they live for weekends and absolutely dread a Monday morning, spending Sunday nights filled with anxiety about the idea that they need to face another day in a role that is sapping them of any last drop of inspiration they may have left.</p>
<p>For some this may lead to a state of depression, reaching for medication to cope with this draining job they need to face every day, and may even lead to the employee developing chronic illness and exiting the business due to incapacity or dismissal for poor performance.</p>
